This!!!, incentives based on productivity makes money for everyone.

No good employee stays in any position without a financial incentive to perform. You will either pay a good employee a combination of what they think they are worth / what the market dictates, or they will find some place that will. That amount can certainly be offset by “benefits” that make up for less pay.

I generally give my all at any job. If I accepted the job, then that means I agree to do these job descriptions for the listed pay rate.

The only time that changes is when I've been given added on responsibilities that aren't apart of my job description, for the same amount of pay. For those added things, I'm probably not giving my all.
