If this is the policy and the work is getting done then there is no limit. Stick with what your policy says.

That being said, it doesn't mean they will get the same consideration for pay raises and promotions.

Some people don't care about that though and are fine with being average and just coasting.

And honestly you need some of those people. It leaves room for high achievers to move up.

If you are at the level of unlimited vacation, you likely have a vested interest in "deadlines or goals" (partner level with majority of salary tied to a performance bonus structure) and are delegating 95% of workload. The issue is not with your superiors, its usually can you keep the delegated workload on task while you are out, and not set too lax of an example for your team preforming the tasks.

In essence, its not your boss you are trying to impress/prove yourself, its the people who you supervise you need to worry about. Their performance will dictate your vacation limits.

Whoever takes the most vacation time - doesn't get promoted.

That will help determine how much is too much.

It depends.

Am I drinking the kool-aid and I'm all in? Work is my priority? I'd probably take as little as I could get away with while not destroying other parts of my life.

Do I know my expiration date is approaching and there isn't much I can do? I'll do as little work as possible and take as much vacation as I can.

It really depends on your goals and leverage. Someone who doesn't think they can live without their job has no leverage, and thus will work like a dog and try to get validation from it. Someone who isn't seeking validation from their work doesn't care if they move up. They know in their heart that they will be alright no matter what.

I had 5 weeks at my last job and I struggled to find time to take it all in a year. I spent most of it staying home when my kids were out of school during the year.

Statically, employees with "unlimited" vacation take less time off than employees with set amounts.
