If you're serious about keeping him in his position, don't have this conversation in front of his subordinates. You don't want them losing more respect for him by reprimanding him in public.

I've never been in that line of work, but if I was promoted in my field, then threatened with going back into the bullpen with the entry-level analysts... I'd shape the frick up. Nobody ever wants to go back to a position they worked themselves out of.
Be firm, honest and fair.
